The impact of ratee's disability on performance judgments and choice as partner : The role of disability-job fit stereotypes and interdependence of rewards

Adrienne Colella; Angelo S. DeNisi; Arup Varma

An experiment assessed the impact of disability-job fit stereotypes and reward interdependence on personnel judgments about persons with disabilities. Students (N = 87) evaluated 3 confederates. The experiment varied disability of the target confederate (dyslexia vs. nondisabled), task, and dependence of rater rewards on partner performance. Two disability-task combinations represented stereotypical poor fit and good fit. Dependent variables were performance evaluations, performance expectations, and ranking of target as a partner. There was negative bias against the confederate with dyslexia in poor-fit conditions. In the interdependent reward condition, there was a negative main effect for disability, regardless of fit. No effects for disability were found on performance ratings or expectations. Results indicate the need to consider disability-job fit stereotypes and consequences to raters when assessing the impact of disability on personnel judgments.

Newcomer and Organizational Socialization Tactics: An Interactionist Perspective

Andrea E.C Griffin; Adrienne Colella; Srikanth Goparaju

Abstract During the past 15 years, organizational socialization research has focused on two issues. The first is the need for researchers to take an interactionist perspective on the process. The second has been both a conceptual and empirical concern with the pro-active socialization techniques employed by newcomers. The present article takes an interactionist perspective by presenting a model and propositions of how organization socialization tactics impact on and interact with newcomer pro-active socialization tactics to influence socialization outcomes.

Perceptions of People with Disabilities: When is Accommodation Fair?

Ramona L. Paetzold; María Fernanda García; Adrienne Colella; Lily Run Ren; María del Carmen Triana; Monique Ziebro

We experimentally examined fairness perceptions of accommodating people with disabilities by manipulating the granting of an accommodation, reward structure, and the best performer on a word search task. Data from 134 undergraduate students indicated that granting an accommodation was seen as less fair than not granting it, that having a person with a disability excel in performance was seen as less fair than when the person did not excel, and that fairness perceptions were lowest when the person with a disability received an accommodation and excelled in performance. Although the intent of the Americans with Disabilities Act (ADA) is to level the playing field for people with disabilities, our results show that when an accommodation helps the requester, others think it is unfair.

ABSTRACT Due to the expected decline in the working-age population, especially in European countries, people with disabilities are now more often recognized as a valuable resource in the workforce and research into disability and employment is more important than ever. This paper outlines the state of affairs of research on disability and employment. We thereby focus on one particular group of people with disabilities, that is to say people with mental disabilities. We define disability according to the International Classification of Functioning, Disability and Health (ICF) of the World Health Organization, by that recognizing that disability results from the interaction of person and environment. Key issues, including the complexity of defining disability, the legal situation in Europe and North America concerning disability at work, and barriers and enablers to employment, are discussed. For each of the topics we show important findings in the existing literature and indicate where more in-depth research is needed. We finalize with a concrete research agenda on disability and employment and provide recommendations for practice.
