Accumulated evidence from social and cognitive psychology suggests that many behaviors are driven by processes operating outside of awareness, and an array of implicit measures to capture such processes have been developed. Despite their potential application, implicit measures have received relatively modest attention within the organizational sciences, due in part to barriers to entry and uncertainty about appropriate use of available measures. The current article is intended to serve as an implicit measurement “toolkit” for organizational scholars, and as such our goals are fourfold. First, we present theory critical to implicit measures, highlighting advantages of capturing implicit processes in organizational research. Second, we present a functional taxonomy of implicit measures (i.e., accessibility-based, association-based, and interpretation-based measures) and explicate assumptions and appropriate use of each. Third, we discuss key criteria to help researchers identify specific implicit measures most appropriate for their own work, including a discussion of principles for the psychometric validation of implicit measures. Fourth, we conclude by identifying avenues for impactful “next-generation” research within the organizational sciences that would benefit from the use of implicit measures.

This paper focuses on an emergent debate about the microfoundations of organizational social networks. We consider three theoretical positions: an individual agency perspective suggesting that people, through their individual characteristics and cognitions, shape networks; a network patterning perspective suggesting that networks, through their structural configuration, form people; and a coevolution perspective suggesting that people, in their idiosyncrasies, and networks, in their differentiated structures, coevolve. We conclude that individual attitudes, behaviors, and outcomes cannot be fully understood without considering the structuring of organizational contexts in which people are embedded, and that social network structuring and change in organizations cannot be fully understood without considering the psychology of purposive individuals. To guide future research, we identify key questions from each of the three theoretical perspectives and, particularly, encourage more research on how individual actions and network structure coevolve in a dynamic process of reciprocal influence.

A newly developed paradigm for studying spontaneous trait inferences (STI) was applied in 3 experiments. The authors primed dyadic stimulus behaviors involving a subject (S) and an object (O) person through degraded pictures or movies. An encoding task called for the verification of either a graphical feature or a semantic interpretation, which either fit or did not fit the primed behavior. Next, participants had to identify a trait word that appeared gradually behind a mask and that either matched or did not match the primed behavior. STI effects, defined as shorter identification latencies for matching than nonmatching traits, were stronger for S than for O traits, after graphical rather than semantic encoding decisions and after encoding failures. These findings can be explained by assuming that trait inferences are facilitated by open versus closed mindsets supposed to result from distracting (graphical) encoding tasks or encoding failures (involving nonfitting interpretations).

Charisma is crucially important for a range of leadership outcomes. Charisma is also in the eye of the beholder-an attribute perceived by followers. Traditional leadership theory has tended to assume charismatic attributions flow to men rather than women. We challenge this assumption of an inevitable charismatic bias toward men leaders. We propose that gender-biased attributions about the charismatic leadership of men and women are facilitated by the operation of a leader-in-social-network schema. Attributions of charismatic leadership depend on the match between the gender of the leader and the perceived structure of the network. In three studies encompassing both experimental and survey data, we show that when team advice networks are perceived to be centralized around one or a few individuals, women leaders are seen as less charismatic than men leaders. However, when networks are perceived to be cohesive many connections among individuals, it is men who suffer a charismatic leadership disadvantage relative to women. Perceptions of leadership depend not only on whether the leader is a man or a woman but also on the social network context in which the leader is embedded.

Grounded in an open systems perspective, we build and test new theory about how the kinds of industries in which an organization participates influence organizational affective tone and connect to workforce strain. We propose that themore an organization’s activities lie in consumer-centric industries (e.g., service, retail), the more positive and less negative the organization’s affective tone. We connect consumer-centric industry participation and affective tone by explaining how personnel policies and organizational structure generate and sustain consistent positive and negative affect throughout an organization. Additionally, we examine the effects of organizational affective tone on workforce strain. The results of a survey-based study of 24,015 human resource managers, top management team members, and employees of 161 firms largely support our predictions. We discuss the implications of considering macro contextual factors for understanding affect in organizations.

In this chapter, we extend existing models of individual and collective emotional intelligence to the organizational level and provide an empirical study on the performance impact of organizational emotional intelligence. We propose that organizational emotional intelligence is composed of the average level of individual emotional intelligence of organization members and the collectively shared emotionally intelligent norms, values, and behaviors that shape their interaction. Across 156 organizations, we demonstrate sufficient within-organization consistency and between-organization difference to consider emotional intelligence a collective organizational characteristic. In addition, we show that the level of organizational emotional intelligence is positively associated with operational performance, financial performance, and innovation performance, and negatively associated with involuntary absence. Thus, organizational emotional intelligence can be considered a valuable asset for organizations.

We offer a new perspective on group affective diversity by introducing the construct of mixed group mood, denoting co-occurring positive and negative mood states between different members of a group. Mixed group mood is characterized by four facets, namely members’ distribution between two positive and negative subgroups, subgroups’ average mood intensity, subgroups’ mood intensity heterogeneity, and individual members’ mood ambivalence. Building on information/decision-making and social categorization/similarity–attraction perspectives, we explore the performance consequences of mixed group mood along these four facets and we discuss implications and directions for future research.

Purpose The purpose of this paper is to use the job demands-resources model to investigate intra-individual engagement-burnout profiles, and demands-resources profiles. Design/methodology/approach A representative sample of the US workforce was surveyed online. Latent profile analysis (LPA) and configural frequency analysis examined intra-individual profiles and their inter-relations. Findings A negative inter-individual correlation between engagement and burnout suggested that burnout tends to be lower when engagement is high, but intra-individual analyses identified both aligned engagement-burnout profiles (high, moderate, and low on both variables), and discrepant profiles (high engagement – low burnout; high burnout – low engagement). High engagement and burnout co-occurred in 18.8 percent of workers. These workers reported strong mixed (positive and negative) emotions and intended to leave their organization. Another LPA identified three demands-resources profiles: low demands – low resources, but moderate self-efficacy, low workload and bureaucracy demands but moderate information processing demands – high resources, and high demands – high resources. Workers with high engagement – high burnout profiles often reported high demands – high resources profiles. In contrast, workers with high engagement – low burnout profiles often reported profiles of high resources, moderate information processing demands, and low other demands. Originality/value This study examined the intersection of intra-individual engagement-burnout profiles and demands-resources profiles. Previous studies examined only one of these sides or relied on inter-individual analyses. Interestingly, many employees appear to be optimally engaged while they are burned-out and considering to leave their jobs. Demands and resources facets were distinguished in the LPA, revealing that some demands were associated with resources and engagement.

Research suggests positions of brokerage in organizational networks provide many benefits, but studies tend to assume everyone is equally able to perceive and willing to act on brokerage opportunities. Here we challenge these assumptions in a direct investigation of whether people can perceive brokerage opportunities and are willing to broker. We propose that the psychological experience of power diminishes individuals’ ability to perceive opportunities to broker between people who are not directly connected in their networks, yet enhances their willingness to broker. In Study 1, we find that employees in a marketing and media agency who had a high sense of power were likely to see fewer brokerage opportunities in their advice networks. In Study 2, we provide causal evidence for this claim in an experiment where the psychological experience of power is manipulated. Those who felt powerful, relative to those who felt little power, tended to see fewer brokerage opportunities than actually existed, yet were more willing to broker, irrespective of whether there was a brokerage opportunity present. Collectively, these findings present a paradox of agency: Individuals who experience power are likely to underperceive the very brokerage opportunities for which their sense of agency is suited.
