The hybridization and internationalization of HRM in the Maghreb

Purpose – The purpose of this paper is to argue that the direct application of an imported model of human resource management (HRM) is seldom successful. The dissemination and transfer of management practices of European firms to their counterparts in the Maghreb cannot simply be cloned. Indeed, in order to gain legitimacy, internalization of HRM practices of multinationals implemented in the Maghreb must include elements of contingency (culture, religion, etc.). The paper asks: does hybridization have an impact on employee commitment? Does it have an effect upon turnover?Design/methodology/approach – In total, 187 executives operating within 40 subsidiaries of multinational companies in the Maghreb and employed in HRM positions participated in the survey. Respective hypotheses connected with hybrid models were supported using structural equation modelling procedures.Findings – The results show that hybridization of HRM practices increases an employees commitment and reduces the intention to quit.Researc...

Cette communication invite a penser la Mediterranee des deux rives en decentrant nos regards et en interrogeant nos certitudes. Une incitation a decouvrir ou a redecouvrir la Mediterranee telle qu’elle est. La Mediterranee englobe un heritage commun mais fracture par de nombreux conflits a travers les siecles. Les rencontres soudent mais elles separent egalement ! Assimiler cette complexite dans les etudes des relations entre les deux rives permet de mieux discerner leurs evolutions et leurs mutations. Par-dela les peurs, les angoisses, les rejets et les inquietudes, n’existe-t-il pas un nouvel horizon culturel en Mediterranee ? Quelle forme d’organisation manageriale est possible en regard des references culturelles et du substrat de valeurs de la Mediterranee ? Notre reflexion s’appuie sur les dimensions culturelles, intellectuelles, economiques et manageriales dans le monde mediterraneen en l’inserant dans un cadre historique, geo-strategique et socio-politique.
