Gestão do conhecimento e das competências gerenciais: um estudo de caso na indústria automobilística

O presente artigo trata das mudancas no sistema de gestao de pessoas, em organizacoes guiadas pela gestao do conhecimento e competencias. Seu objetivo e descrever e analisar as novas formas e conteudos dos processos de selecao e formacao dos trabalhadores, colocadas em curso numa organizacao do setor automotivo que investe no desenvolvimento das habilidades e conhecimentos dos trabalhadores, a fim de mante-los articulados com as mais recentes inovacoes microeletronicas. Foram realizadas 26 entrevistas nas areas de fabricacao de motores, manutencao, regulagem de ferramentas e desenvolvimento organizacional. Os resultados mostram a gestao do conhecimento e das competencias articuladas, as formas estrategicas de selecionar os trabalhadores mais flexiveis, prever sua capacidade de adaptacao e desenvolver a formacao de mao-de-obra fora do padrao-massa. Assim, investe-se naqueles que verdadeiramente interessam ao processo, a fim de reduzir custos operacionais, ao mesmo tempo em que sao desenvolvidos sistemas motivacionais capazes de gerar envolvimento, integracao e comprometimento.

Relações de poder e decisão: conflitos entre médicos e administradores hospitalares

The hospitals hold tension originated from professional and group nature. Their directive and clinic bodies are composed by physicians who usually have difficult to accept discipline rules and to listen to the recommendations mainly when they come from the hospital managers. This research aims at analyzing how the hospital managers located in the city of Belo Horizonte perceive the power relations between their professional category and the doctors who own hospitals and their consequences. Nine speeches from hospital managers with at least four years of experience in hospital management were collected and analyzed through the qualitative methodology. The research identified that the hospital is a place of medical discipline in which the physicians control the daily operations of the other employees and determine the kind of behavior these employees should have. The employees who were interviewed resent the lack of autonomy to manage and they believe it harms the procedures and the quality of the services rendered. They complain mainly about the lack of information and the lack of possibility to take part in the strategic decisions. They admit that the relationship with the doctors who own the hospital is surrounded by conflicts because they usually ignore the issues brought up by the managers and insist on the social class difference as a way to make their opinions prevail. The main characteristic of the conflicts is about the superior perception from the physicians toward the other professionals.

A arte de ser Beija-Flor na tripla jornada de trabalho da mulher

Abstract With their significant presence in the labor market, women have continued to expand their participa-tion in many positions and functions; however, they continue to be primarily responsible for home activities and child care. The situation for women becomes more complex with the growing demand for qualification, requiring that these workers often take on three shifts of work: professional, family and educational tasks. The objective of this study was to analyze the mechanisms of domination which are reflected in the actions of women who ‘reconcile’ professional activities, care of the family, and the demands of continuing education, using the work of Pierre Bourdieu as a principal reference. It deals with qualitative research, using data collected from interviews in order to obtain oral thematic stories from five women. The statements were submitted to the content analysis technique, and the results show that the quest for qualification stems from a concern with employability, and that professional competition is tied not only to gender, but also to competition with younger professionals. Although women refer to the beginning of a revision of the sexual division of housework, hired household help is still vital in this process of delegation and con-ciliation. To devote themselves to study they have abandoned leisure, not as a sacrifice, but as an act of re-signification. Like the hummingbird, which combines work and plant fertilization, the women hope to reconcile their tasks quickly, but also with lightness and grace. Women in nursing teams: organizational identification and experiences of pleasure and suffering

OBJECTIVE To analyze the degree of influence of the organizational identification on the experiences of pleasure and suffering of women who are members of the nursing staff of two general hospitals in Belo Horizonte. METHOD A quantitative study was conducted with 97 nurses and 414 nursing technicians chosen by convenience in their workplaces. We used a self-administered questionnaire containing four Likert-type scales: self and hetero-perceptions; identification with the organization; and experiences of pleasure and pain at work. RESULTS The structural relations explained a small percentage of the variability of organizational identification, showing that the self and hetero-perception are presented as relevant factors in professional identification with the organization. When considering how much the self and the hetero-perception and organizational identification all together impact in the experiences of pleasure and pain, a higher explanatory power is observed for: professional exhaustion, lack of recognition, freedom of expression and professional achievement.Objetivo: analizar el grado de influencia de la identificacion organizacional en las vivencias de placer y de sufrimiento de las mujeres integrantes de los equipos de enfermeria de dos hospitales generales de Belo Horizonte. Metodo: estudio cuantitativo realizado con 97 enfermeras y 414 tecnicas de enfermeria, escogidas por conveniencia en sus locales de trabajo. Se utilizo un cuestionario autoadministrado conteniendo cuatro escalas tipo Likert: auto y heteropercepcion; identificacion con la organizacion; y vivencias de placer y sufrimiento en el trabajo. Resultado: a relaciones estructurales explicaron un porcentual pequeno de la variabilidad de la identificacion organizacional, demostrando que la auto y heteropercepcion se presentan como factores poco relevantes en la identificacion del profesional con su organizacion. Al considerar cuanto la auto y heteropercepcion y la identificacion organizacional impactan en el conjunto en las vivencias de placer y sufrimiento, se observa un mayor poder explicativo para: agotamiento profesional, falta de reconocimiento, libertad de expresion y realizacion profesional.Descriptores: Identidad de Genero; Enfermeria; Autoimagen; Trabajo Femenino.

Vivências de prazer-sofrimento no trabalho do professor universitário: estudo de caso em uma instituição pública

This article aims at analyzing the perceptions of the professors of the pedagogy courses in a public university in relation to pleasure-suffering while teaching, based on theory of Psychodynamics at Work. The research was carried at the education school of a public university in Belo Horizonte. It is a case study which was carried by collection and data analysis of quantitative and qualitative nature by using the Scales of Pleasure-Suffering Indicators at work (EIPST) applied to 52 professors and the semi-structured interview performed by 9 professors. The quantitative data were treated with by the system SPSS (Statistical Package for Social Science) and the interviews were analyzed according to their content. The results indicated that the pleasure experiences are predominant and are also related to the pride and to the identification of the work. The suffering experiences occurred in a moderate way and are related to the nervous breakdown, overwork and stress, besides the feelings of indignation and depreciation. As a compensation of the suffering, the pleasure experiences are maximized and have its origin in the teaching practice, in a close contact with the workmates and students, in the production of knowledge and in the recognition that comes from the pairs and from the community as well.

Desconstrução do mito e sucessão do fundador em empresas familiares

Functional myths promote business and interpersonal relationship structure, however, they become dysfunctional when they hinder the succession process. This researchs objective was to identify the factors that contribute to the deconstruction of a myth in a family business that goes through the process of succession from the founder, and analyze how the myth relates to the development of systemic organization. The research method used was the case study. Data analysis revealed that the factors that contributed to the deconstruction of the myth were: a refusal to address issues related to family conflicts; centralization and authoritarian behavior about the myth; and not transmitting a sense of entrepreneurship to the successive generation. In the property dimension, the Group is in the initial stage and controlled by the owner, but the desire to replace the founding-myth has led to a transition to a state of society among siblings; in the family dimension, the Group is in the process of passing the baton, despite resistance from the founding-myth; and, finally, the corporate dimension is a state of expansion/formalization, despite the existence of underlying conflicts between family members.

CONSTRUÇÃO DE UMA ESCALA DE AUTO E HETEROPERCEPÇÃO PROFISSIONAL

Dilemas e desafios vividos por mulheres que migraram em função do trabalho do cônjuge

A intensificacao da movimentacao das empresas e de pessoas ao redor do mundo tornou-se cada vez mais constante e valorizada, fazendo surgir uma especie de nomadismo organizacional e profissional. Nesse cenario nao e apenas a vida profissional dos trabalhadores que e afetada, mas tambem a de toda a sua familia, em especial das esposas, uma vez que a adaptacao do funcionario ao novo ambiente organizacional e da propria familia depende, em grande parte, da dela. Este trabalho teve por objetivo analisar os dilemas e desafios vividos por mulheres que migraram de cidade e em alguns casos de estado em funcao do trabalho do conjuge. O arcabouco teorico contemplou os temas: genero, trabalho, familia e mobilidade. Com esta pesquisa pretende-se preencher parte da lacuna nos estudos academicos relacionados a interculturalidade, no que diz respeito a mobilidade nacional e as questoes de genero, uma vez que pouco se tem discutido a respeito dos problemas de adaptacao regional, principalmente em paises com grande extensao geografica e diversidade cultural como as do Brasil. Trata-se de uma pesquisa qualitativa cujos dados foram coletados por meio de entrevistas e analisados por meio da tecnica de analise de conteudo. Foram identificadas seis mulheres nessa condicao na empresa em foco e quatro delas consentiram em participar da pesquisa. No que diz respeito a renuncia da carreira, o principal motivo foi dar aos conjuges a oportunidade de realizarem o sonho de trabalhar numa grande empresa multinacional que e referencia no ramo de atividade. Nos primeiros meses, as mulheres se dedicaram as questoes do lar e da familia e so depois tentaram retomar suas vidas profissionais. Nenhuma delas conseguiu retomar a carreira interrompida. Dentre os dilemas vivenciados pelas mulheres, destacam-se dificuldades de adaptacao a cultura local, a construcao de nova rede de relacionamento e amizades, e a retomada da vida profissional. Os sentimentos e comportamentos associados a atual condicao sao de frustracao e isolamento, mas tambem de resiliencia e superacao.
