The dual pathway to creativity model: Creative ideation as a function of flexibility and persistence

The dual pathway to creativity model argues that creativity—the generation of original and appropriate ideas—is a function of cognitive flexibility and cognitive persistence, and that dispositional or situational variables may influence creativity either through their effects on flexibility, on persistence, or both. This model is tested in a number of studies in which participants performed creative ideation tasks. We review work showing that cognitive flexibility, operationalised as the number of content categories surveyed, directly relates to idea originality, but that originality can also be achieved by exploring a few content categories in great depth (i.e., persistence). We also show that a global processing mode is associated with cognitive flexibility, but only leads to high originality in tasks that capitalise on cognitive flexibility. We finally show that activating positive mood states enhance creativity because they stimulate flexibility, while activating negative mood states can enhance creativity because they stimulate persistence. Implications for theory and practice are discussed.

Beyond productivity loss in brainstorming groups : The evolution of a question

Why do interactive brainstorming groups perform so much worse than individuals working as nominal groups? This was the original question, which stimulated three decades of research, as described in this chapter. Three different phases in brainstorming research can be distinguished, each of which answered a new question. In Phase 1, interactive brainstorming groups were compared with nominal groups with respect to the quantity of ideas produced, and production blocking (having to take turns to express ideas) was identified as the major cause of productivity loss. But why did production blocking have such devastating effects on idea generation? To answer this question, a cognitive model was developed and tested in Phase 2. Blocking was shown to lead to cognitive interference. But at the same time, evidence indicated that exchanging ideas could have cognitive stimulation effects. This opened the possibility that with blocking effects removed, exposure to the ideas of others could increase idea quality as well as quantity. Therefore, in Phase 3, research attention shifted to idea quality. It was found that a deep exploration of categories of ideas led to higher idea originality. To assess whether participants were able to identify their best ideas, we added idea selection to idea generation and found that people prefer ideas that are feasible to those that are original. The outcomes of each of these phases have implications for work in other areas, including group performance, human memory, and creativity. These implications, as well as the implications for practice, are discussed.

Collective Regulatory Focus Predicts Specific Aspects of Team Innovation

Much innovative work in organizations takes place in teams. Because organizational demands are complex and resources are limited, teams need to regulate their collective efforts to perform optimally. Based on previous research and a stage-based approach to innovation, it was hypothesized that team-level regulatory focus would predict teams’ activities regarding the generation and promotion of innovative ideas, but not actual implementation. Regulatory focus and innovative performance were measured in an organizational survey study. Results showed that, as expected, regulatory focus affected idea generation and idea promotion, but not idea realization.

Blended working: for whom it may (not) work.

Similarly to related developments such as blended learning and blended care, blended working is a pervasive and booming trend in modern societies. Blended working combines on-site and off-site working in an optimal way to improve workers’ and organizations’ outcomes. In this paper, we examine the degree to which workers feel that the two defining features of blended working (i.e., time-independent working and location-independent working) enhance their own functioning in their jobs. Blended working, enabled through the continuing advance and improvement of high-tech ICT software, devices, and infrastructure, may be considered beneficial for workers’ perceived effectiveness because it increases their job autonomy. However, because blended working may have downsides as well, it is important to know for whom blended working may (not) work. As hypothesized, in a sample of 348 workers (51.7% women), representing a wide range of occupations and organizations, we found that the perceived personal effectiveness of blended working was contingent upon workers’ psychological need strength. Specifically, the perceived effectiveness of both time-independent working and location-independent working was positively related to individuals’ need for autonomy at work, and negatively related to their need for relatedness and need for structure at work.

Effects of Problem Scope and Creativity Instructions on Idea Generation and Selection

The basic assumption of brainstorming is that increased quantity of ideas results in increased generation as well as selection of creative ideas. Although previous research suggests that idea quantity correlates strongly with the number of good ideas generated, quantity has been found to be unrelated to the quality of selected ideas. This article reports the results of a brainstorming experiment aimed at increasing the average creativity of ideas and creative idea selection (rather than idea quantity). Problem scope (narrow vs. broad) and creativity instructions (emphasis on creativity vs. personal relevance) were manipulated. Results show that both narrow (vs. broad) problems and creativity (vs. relevance) instructions led to the generation of ideas that were more creative. However, only under creativity instructions did participants select more creative ideas.

How evaluation and need for structure affect motivation and creativity

Research has shown that evaluation can have negative effects when it is perceived as controlling rather than informational. We hypothesized that Personal Need for Structure (PNS) would moderate the effects of (perceptions of) evaluative situations. Specifically, we expected that informational evaluative situations would be associated with higher motivation and higher creative performance than controlling evaluative situations, but only when PNS is low. In a field study (N = 53) and an experiment (N = 72), we showed consistently across samples, methods, and outcomes that the positive effects ofinformational evaluation only existed for individuals who were low in PNS. These findings support the reasoning that high PNS individuals tend to welcome any type of feedback because of its disambiguating potential.

Close monitoring as a contextual stimulator: How need for structure affects the relation between close monitoring and work outcomes

In this article, we argue and demonstrate that employees’ Personal Need for Structure (PNS) moderates the negative effects of close monitoring on job satisfaction, intrinsic work motivation, and innovative job performance (as rated by their supervisors). In a field study (N = 295), we found that employees low in PNS reacted unfavourably to close monitoring, whereas employees high in PNS reacted more favourably to close monitoring. Furthermore, we demonstrate that the negative effect of close monitoring on job satisfaction and intrinsic work motivation among low PNS employees can be explained by a reduction of perceived autonomy. In contrast, the positive effects of close monitoring on these favourable outcomes among high PNS employees were associated with increased role clarity.

How educational innovations and attention to competencies in postgraduate medical education relate to preparedness for practice: The key role of the learning environment

IntroductionMany training programmes in postgraduate medical education (PGME) have introduced competency frameworks, but the effects of this change on preparedness for practice are unknown. Therefore, we explored how elements of competency-based programmes in PGME (educational innovations, attention to competencies and learning environment) were related to perceived preparedness for practice among new consultants.MethodsA questionnaire was distributed among 330 new consultants. Respondents rated how well their PGME training programme prepared them for practice, the extent to which educational innovations (portfolio, Mini-CEX) were implemented, and how much attention was paid to CanMEDS competencies during feedback and coaching, and they answered questions on the learning environment and general self-efficacy. Multiple regression and mediation analyses were used to analyze data.ResultsThe response rate was 43 % (143/330). Controlling for self-efficacy and gender, the learning environment was the strongest predictor of preparedness for practice (B = 0.42, p < 0.001), followed by attention to competencies (B = 0.29, p < 0.01). Educational innovations were not directly related to preparedness for practice. The overall model explained 52 % of the variance in preparedness for practice. Attention to competencies mediated the relationship between educational innovations and preparedness for practice. This mediation became stronger at higher learning environment values.ConclusionsThe learning environment plays a key role in determining the degree to which competency-based PGME prepares trainees for independent practice.

Improving Business Processes: Does Anybody have an Idea?

As part of process redesign initiatives, substantial time is spent on the systematic description and analysis of the as-is process. By contrast, to-be scenarios are often generated in a less rigorous way. Only one or a few workshops are organized for this purpose, which rely on the use of techniques that are susceptible to bias and incompleteness, e.g. brainstorming. In this paper, we evaluate a new technique for generating process improvement ideas: the RePro Rethinking of Processes technique. Its backbone is formed by process improvement principles that guide practitioners in a systematic and comprehensive exploration of the solution space. An experiment was conducted to compare the performance of the RePro technique with traditional brainstorming. Results confirm the potential for using a more advanced technique during process redesign workshops, but also show that the way such a technique is used strongly affects its performance.

Stimulated by Novelty? The Role of Psychological Needs and Perceived Creativity:

In the current research, we aimed to address the inconsistent finding in the brainstorming literature that cognitive stimulation sometimes results from novel input, yet other times from non-novel input. We expected and found, in three experiments, that the strength and valence of this relationship are moderated by people’s psychological needs for structure and autonomy. Specifically, the effect of novel input (vs. non-novel input), through perceived creativity, on cognitive stimulation was stronger for people who were either low in need for structure or high in need for autonomy. Also, when the input people received did not fit their needs, they experienced less psychological cognitive stimulation from this input (i.e., less task enjoyment and feeling more blocked) compared with when they did not receive any input. Hence, to create the ideal circumstances for people to achieve cognitive stimulation when brainstorming, input novelty should be aligned with their psychological needs.
